Abstract

Ključni problem domov za starejše v Sloveniji in drugih državah sveta je premalo zaposlenega kadra zdravstvene nege. Fluktuacija in zdravstveni absentizem povzročata slabšo kakovost oskrbe uporabnikov storitev in stroške organizacije. Poklic medicinske sestre spada med poklice z visoko stopnjo ogroženosti za nastanek sindroma izgorelosti, posledica je fluktuacija in zdravstveni absentizem. Namen zaključnega dela je bil prikazati, kako pogosto se po mnenju zaposlenih lahko pojavljajo dejavniki, ki bi bili lahko razlog za fluktuacijo in zdravstveni absentizem med zaposlenimi v zdravstveni negi v socialnovarstvenih organizacijah na Gorenjskem. Proučili smo strokovno in znanstveno literaturo s področja obravnavane tematike in v teoretičnem delu uporabljali deskriptivno metodo, metodo kompilacije in analize. V empiričnem delu smo uporabili kvantitativen pristop raziskovanja z metodo anketiranja. V raziskavo smo vključili zaposlene v zdravstveni negi z različno stopnjo izobrazbe v socialnovarstvenih organizacijah v gorenjski regiji. Uporabili smo kvotni vzorec. Podatke smo analizirali s pomočjo programa IBM SPSS, verzije 22.0. Ugotovili smo, da se anketiranci strinjajo, da prevzemajo dodatne odgovornosti, da v njihovi organizaciji poteka promocija zdravja na delovnem mestu, da so fizično obremenjeni, da imajo oblikovan sistem metod in tehnik varnega dvigovanja in premikanja uporabnikov in so premalo plačani. Domovi za starejše so kadrovsko podhranjeni, povečuje se trend zdravstvenega absentizma. Po mnenju zaposlenih so prisotni dejavniki, ki bi lahko zavirali fluktuacijo in zdravstveni absentizem, razpršenost odgovorov je visoka. Zaključimo, da je prisoten raziskovan problem, vendar zaposleni nimajo interesa sodelovati pri reševanju problema, s katerim se srečuje negovalni kader v Sloveniji in drugih državah sveta. Predlagamo nadaljnje raziskovanje, in sicer na naključnem reprezentativnem vzorcu z mešanimi metodami raziskovanja z namenom povečati veljavnost raziskave. Smiselno bi bilo spremljati stopnjo fluktuacije in kazalnike zdravstvenega absentizma v socialnovarstvenih organizacijah.

Secondary title: Turnover and health absenteeism among employees in nursing in social care institutions
Secondary abstract: The key problem of homes for the elderly in Slovenia and other countries of the world is the lack of employed nursing personnel. Turnover and medical absenteeism cause poorer quality of care for service users and costs for the organization. The profession of nurse is one of the professions with a high degree of risk for the occurrence of burnout syndrome, resulting in turnover and medical absenteeism. The purpose of the concluding part was to show how often, according to the employees, factors that could be the reason for turnover and medical absenteeism among nursing employees in social welfare organizations in Upper Carniola can occur. We studied the professional and scientific literature in the field of the discussed topic. In the theoretical part, we used the descriptive method and the method of compilation and analysis. In the empirical work, we used a quantitative research approach using the survey method. In the research, we included nursing employees in social welfare organizations with different levels of education in the Upper Carniola region. We used a quota sample. We analyzed the data using the IBM SPSS program, version 22.0. We ascertained that the respondents agree that they take on additional responsibilities, that their organization promotes health at the workplace, that they are physically strained, that they have a system of methods and techniques for safely lifting and moving users, and that they are underpaid. Homes for the elderly are understaffed. The trend of medical absenteeism is increasing. According to the employees, some factors could inhibit turnover and medical absenteeism. The dispersion of answers is high. We conclude that a researched problem exists. However, the employees have no interest in participating in solving the problem faced by nursing staff in Slovenia and other countries of the world. We suggest further research, namely on a random representative sample with mixed research methods to increase the validity of the research. It would make sense to monitor the turnover rate and indicators of medical absenteeism in social welfare organizations.
