Abstract

Podjetništvo je ustvarjanje nečesa novega in edinstvenega. Podjetniki pogosto delujejo v visoko tekmovalnem, stalno spreminjajočem se okolju, ki je kompleksno, polno novih izzivov in tveganj. Zato je razumevanje varovalnih dejavnikov pomembno za duševno zdravje in uspešno delovanje podjetnikov. Raziskave kažejo, da je skupek veščin, združenih pod konstrukt psihološkega kapitala, tisto, kar lahko pripomore k boljšemu subjektivnemu blagostanju in delovni uspešnosti podjetnikov. V svojem magistrskem delu sem želela preučiti povezanost med psihološkim kapitalom in subjektivnim blagostanjem ter psihološkim kapitalom in delovno uspešnostjo. Hkrati sem želela raziskati, če psihološki kapital napoveduje subjektivno blagostanje in delovno uspešnost. V raziskavi je sodelovalo 164 udeležencev, od tega 128 žensk in 36 moških. Uporabila sem tri vprašalnike: Vprašalnik duševnega zdravja – kratka oblika, Vprašalnik psihološkega kapitala in Vprašalnik posameznikove delovne uspešnosti. Slednja sta bila tudi prevedena in validirana za slovensko populacijo podjetnikov. Zbiranje rezulatov je potekalo dva meseca, in sicer preko spletne aplikacije 1ka. Rezultati so bili obdelani v programu R Studio. Pokazali so, da se psihološki kapital pozitivno povezuje s subjektivnim blagostanjem in le tega tudi napoveduje. Kot najpomembnejša napovednika sta se izkazala optimizem in upanje. Rezultati so tudi pokazali, da se psihološki kapital pozitivno povezuje z delovno uspešnostjo in le to tudi napoveduje. Najpomembnejša napovednika sta samoučinkovitost in upanje. Na podlagi omenjenih rezultatov in rezultatov obstoječih raziskav lahko sklepamo, da igra psihološki kapital pomembno vlogo pri krepitvi pozitivnih čustev in zadovoljstva z življenjem, sprejemanja sebe in družbe. Prav tako ima pomembno vlogo pri uspešnem izvajanju delovnih nalog, vedenju v dobrobit organizacije in zniževanju kontraproduktivnega vedenja, ki bi lahko škodovalo podjetniku na osebni in organizacijski ravni. Po definiciji je psihološki kapital skupek virov, ki jih posameznik lahko razvija in krepi, zaradi česar menim, da bi bilo smiselno oblikovanje treningov in intervenc, ki bi pomagale podjetnikom krepiti te vire.

Secondary title: Psychological capital, subjective well-being and work performance in entrepreneurs
Secondary abstract: Entrepreneurship is about creating something new and unique. Entrepreneurs often operate in a highly competitive, constantly changing environment that is full of challenges and risks. Therefore, it is important to understand the protective factors for the well-being and performance of entrepreneurs. Research shows that a set of resources under psychological capital can contribute to better subjective well-being and work performance of entrepreneurs. In this research, I wanted to examine the connection between psychological capital and subjective well-being as well as work performance. I was also interested if psychological capital predicts subjective well-being and performance. 165 participants took part in the research, 129 were women and 36 were men. I used three questionnaires - the Mental health continuum - short form, the Psychological capital questionnaire and the Individual work performance questionnaire. The latter two were also translated and validated for the Slovenian entrepreneurs. The collection of results lasted two months via the online application 1ka. The results were analysed in R Studio. The results showed that psychological capital is positively associated with subjective well-being and also predicts it. Optimism and hope proved to be the most important predictors. The results also showed that psychological capital is positively associated with work performance and also predicts it. The most important predictors are self-efficacy and hope. Considering the results of this study and past research, it is evident that psychological capital plays an important role in enhancing positive emotions and life satisfaction, acceptance of oneself and society, and also plays an important role in the successful performance of tasks, behavior in the organization and lowers counterproductive behaviors. By definition, psychological capital is a set of resources that an individual can develop and strengthen, which is why I think it would be beneficial to design interventions that would help entrepreneurs strengthen these resources.
