vloga motivacije in zadovoljstva pri preprečevanju
Abstract
Diplomska naloga podrobno opisuje problem izgorelosti in stresa na delovnem mestu. V
nalogi se osredotočamo na to, kakšno vlogo nosita motivacija in zadovoljstvo pri
preprečevanju ter kakšni so rezultati. V delu obravnavamo medsebojno povezanost
stresa, izgorelosti, motivacije, zadovoljstva in kakovosti storitev zaposlenih v domu
starejših občanov. Izhajamo iz dejstva, da je dobro počutje zaposlenih ključno za
učinkovito izvajanje delovnih nalog in zagotavljanje kakovostne oskrbe. Ugotavljamo, da
so zaposleni pogosto izpostavljeni stresu zaradi obremenitev, čustvene izčrpanosti ter
pomanjkanja podpore s strani vodstva in sodelavcev, kar vodi v izgorelost in zmanjšuje
njihovo zadovoljstvo pri delu. Največja izpostavljenost negativnim dejavnikom je
zaznana pri zaposlenih srednjih let in tistih z daljšim delovnim stažem, kar kaže na
dolgoročne učinke delovne preobremenjenosti. Kljub srednji do visoki povprečni
motivaciji so razlike med starostnimi skupinami izrazite, pri čemer starejše zaposlene bolj
motivira delovno okolje, mlajše pa plača in odnosi. Podpora, odnosi in sistem
nagrajevanja so ocenjeni nizko, kar predstavlja pomembno področje za izboljšave.
Rezultati potrjujejo, da izgorelost in stres negativno vplivata na motivacijo in
zadovoljstvo zaposlenih ter posredno tudi na kakovost storitev. Pomanjkljiva podpora in
občutek preobremenjenosti zmanjšujeta delovno zavzetost in lahko dolgoročno
povzročita fluktuacijo kadra. Ob koncu dela poudarjamo še pomen povratne zanke za
izboljšanje delovnih pogojev, organizacije dela ter krepitve medosebnih odnosov in
sistemov podpore, s ciljem povečanja zadovoljstva in dolgoročne učinkovitosti zaposlenih
v socialnovarstvenih zavodih.

Burnout and stress among nursing home employees: the role of motivation and contentment in prevention |

The diploma thesis describes in detail the problem of burnout and stress in the workplace. The
thesis focuses on the role of motivation and job satisfaction in prevention and the results
thereof. We discuss the interrelationship between stress, burnout, motivation, satisfaction,
and the quality of services provided by employees in nursing homes. We start from the premise
that employee well-being is crucial for the effective performance of work tasks and the
provision of quality care. We find that employees are often exposed to stress due to workload,
emotional exhaustion, and lack of support from management and colleagues, which leads to
burnout and reduces their job satisfaction. The greatest exposure to negative factors is
observed among middle-aged employees and those with longer service, which indicates the
long-term effects of work overload. Despite moderate to high average motivation, there are
marked differences between age groups, with older employees being more motivated by the
work environment and younger employees by pay and relationships. Support, relationships,
and the reward system are rated low, which represents an important area for improvement.
The results confirm that burnout and stress have a negative impact on employee motivation
and satisfaction and, indirectly, on service quality. Lack of support and a feeling of overload
reduce work engagement and can lead to staff turnover in the long term. At the end of the
study, we emphasize the importance of feedback loops for improving working conditions, work
organization, and strengthening interpersonal relationships and support systems, with the aim
of increasing employee satisfaction and long-term effectiveness in social welfare institutions. |
