Abstract

Zadnje čase strokovnjaki razvijajo raznovrstne multidimenzionalne modele vodenja, s katerimi si prizadevajo pripomoči k učinkovitejšemu vodenju človeškega kapitala organizacij, ki si želijo biti v koraku s časom. Eden izmed sodobno najbolj raziskovanih in veljavnih modelov vodenja enaindvajsetega stoletja, je celostni model vodenja (ang. Full Range Leadership Model - FRLM), kateri vsebuje integriran pregled komponent transakcijskega in transformacijskega vodenja, njegove meritve pa se izvajajo z vprašalnikom multifaktorskega vodenja (Multifactor Leadership Questionnaire - MLQ). V raziskovalnem razdelku magistrskega dela sem v okviru pozitivistične paradigme, skozi vprašalnik multifaktorskega vodenja, iskala odgovor na zastavljeno raziskovalno vprašanje, kateri je prevladujoči stil vodenja s strani top managementa družbe X, transakcijski ali transformacijski. Rezultati analize so pokazali, da so top managerke in managerji družbe X sicer bolj nagnjeni k transformacijskemu vodenju, a je bila vendarle razlika povprečne vrednosti med transakcijskim in transformacijskim vodenjem zanemarljiva. Največje povprečje so pri transformacijskem vodenju dosegli v »inspiracijskem motiviranju«, pri transakcijskem pa v »pogojen magrajevanju«, kar po mojem mnenju predstavlja izvrstno kombinacijo dveh komponent FRLM-ja - na eni strani top management, z inspiracijskim motiviranjem, dosega k odnosom usmerjeno vedenje ter na drugi, s pogojnim nagrajevanjem, k nalogam usmerjeno vedenje. Moje zanimanje je bilo naklonjeno tudi ugotavljanju statistično značilnih razlik med spoloma, pri komponentah transakcijskega in transformacijskega vodenja. Izkazalo se je, da so razlike prisotne le pri »intelektualni stimulaciji«, kar pomeni, da se top managerji in managerke družbe X celostno nikakor ne razlikujejo, niti v transakcijskem niti v transformacijskem vodenju.

Secondary title: Transformational and transactional leadership by top management
Secondary abstract: In recent years planty of multidimensional leadership models have been brought to full development in order to contribute more effective ways of leading human capital. One of the most researched and validated leadership model in use world wide today is Full Range Leadership Model (FRLM), which gives an integrated overview of its factors, i.e. elements of transformational and transactional leadership. Measurement of transactional and transformational leader behaviours in the organizational sciences is being carry out by the instrument called Multifactor Leadership Questionnaire (MLQ). The research field of my master's thesis concerns, whithin research paradigm, finding an answer to my research question, which leadership style, i.e. transactional or transformational, is predominating by top management of Group X. Analysis has shown that top management of Group X exhibit more transformational than transactional leaderhip behaviours, even though the mean difference between was negligible. The most often exhibited subscale whithin transformational leadership was »inspirational motivation« and whithin transactional leadership »contingent reward«. By my opinion, with respet to FRLM, these two subscales reveal a great combination – with inspirational motivation they fullfill relationship-oriented behaviour and with contingent reward task-oriented behaviour. Empirical research also shown that, whithin transactional and transformational leadership, there is no statistically significant difference with respect to gender. Only one transformational behaviour subscale shown statistical difference, i.e. »intelectual stimulation«, where female top managers exceeded male.
