Abstract
Pričujoče doktorsko delo preučuje temeljne sestavine in elemente kulture organizacije, součinkovanja lastništva na organizacijsko strukturo podjetja, vrednote, načela in norme organizacije, ki neposredno vplivajo na motivacijo in zadovoljstvo zaposlenih skozi čas tranzicije. Slovenija, ki je bila v preteklosti del bivše Jugoslavije kot enakopravna republika federativne države, je imela samoupravni socialistični družbeni sistem, ki je vplival in imel pomembno vlogo pri nastajanju in spreminjanju organizacijske kulture. Družbeni sistem, ki je bil v preteklosti voden s strani komunistične partije, je kot unitarni sistem federalne države zaradi temeljnih pomanjkljivosti propadel. Nezadovoljstvo Slovencev v bivši Jugoslaviji je pripeljalo do nasilne odcepitve Slovenije, ki ji je sledilo obdobje slovenske pomladi in tranzicije. Nova demokratična ureditev, tržno gospodarstvo ter težko pričakovana lastninska reforma so pogojevali privatizacijo družbene lastnine. Spremembe družbene ureditve kot zunanji dejavnik in spremembe v lastniški strukturi kot notranji dejavnik podjetja so imele močan vpliv na organiziranost in organizacijsko strukturo podjetja. Novi pogoji so vplivali na kulturo in klimo v podjetju, vključno z motivacijo zaposlenih: kot posledica pozitivnih in negativnih pritiskov družbe in lastništva. Odraz sprememb se je zrcalil v zadovoljstvu zaposlenih in tudi kvaliteti življenja zaposlenih. Pričujoče delo nam omogoča širši pogled na vplivne dejavnike v preteklosti in sedanjosti, ki so povzročili spreminjanje kulture organizacije, ob možnih konstruktih razvoja kulture v prihodnosti.

The present doctoral thesis examines the basic components and elements of the culture of the organization, co-effects of ownership on the organizational structure of the company, values, principles and norms of organizations which directly impact the motivation and employee satisfaction through the time of transition. The social system plays an important role in changing the culture that was in the past characterized by the governing of the socialist system controlled by the Communist Party. The unitary system of federal government collapsed due to fundamental weaknesses. Dissatisfaction of Slovenes in the former Yugoslavia led to a violent secession of Slovenia, which was followed by a period of Slovenian spring and transition. The new social democratic regime, market economy and the long-awaited reform of ownership conditioned with the privatization of public property. Changes in the social organization as an external factor and changes in the ownership structure as an internal factor in the company had a strong influence on the organization and the organizational structure. Consequently new conditions influenced the culture and climate of the company and also the employees' motivation as positive and negative pressures from the society and the owners. Reflecting the change is mirrored in employee satisfaction and quality of life for employees through the time of changes. The present work presents a broader view of the influential factors in the past and present, which caused the changes in the culture and show possible organization constructs and development of culture in the future. |
