Abstract

Magistrsko delo prikazuje vlogo in pomen izmenjave znanja v organizacijah. Teoretični del predstavlja poglobljeno razumevanje teorij o znanju in drugih z znanjem povezanih teorij: teorijo na virih temelječega podjetja, teorijo o intelektualnem in človeškem kapitalu ter teorijo organizacijskega ustvarjanja znanja. Posebna pozornost je namenjena dejavnikom, ki vplivajo na izmenjavo znanja v organizacijah. Ti dejavniki so organizacijska kultura, zaupanje, komunikacija, informacijsko-komunikacijska tehnologija, organizacijska struktura, motivacija, sistem nagrajevanja in oblikovanje dela. Empirični del temelji na sekundarnih podatkih, ki so bili pridobljeni v okviru mednarodnega projekta Hegesco. S statističnim programom SPSS ugotavljamo in analiziramo linearno vzročno povezanost med izbranimi spremenljivkami. Komparativna analiza zajema primerjavo vpliva zaupanja, intrinzične motivacije in oblikovanja dela na izmenjavo znanja na vzorcu slovenskih, turških, litovskih in poljskih organizacij. Rezultati raziskave so pokazali, da zaupanje, intrinzična motivacija in oblikovanje dela vplivajo na izmenjavo znanja v slovenskih in turških organizacijah. V litovskih in poljskih organizacijah vpliva intrinzične motivacije na izmenjavo znanja ni bilo mogoče zaznati, temveč smo zaznali le vpliv zaupanja in oblikovanja dela na izmenjavo znanja. Rezultati raziskave so še pokazali vpliv starosti in izobrazbe na izmenjavo znanja. Magistrsko delo služi kot spodbuda za nadaljnje raziskovanje izmenjave znanja v organizacijah in poda pomembna priporočila za prakso.

Secondary title: Knowledge sharing in organizations
Secondary abstract: The master's thesis presents the role and importance of knowledge sharing in organizations. The theoretical part represents an in-depth understanding of theories of knowledge and other knowledge-related theories: the resource-based theory of the firm, the intellectual and human capital theory and the organizational knowledge creation theory. Special attention is paid to factors that influence knowledge sharing in organizations. These factors are organizational culture, trust, communication, information and communication technology, organizational structure, motivation, system of rewarding and job design. The empirical part is based on secondary data obtained from the international project Hegesco. With the statistical program SPSS, we determine and analyse the linear causal relationship between the selected variables. The comparative analysis includes a comparison of the influence of trust, intrinsic motivation and job design on knowledge sharing based on a sample of Slovene, Turkish, Lithuanian and Polish organizations. The results of the research have shown that trust, intrinsic motivation and job design influence knowledge sharing in Slovenian and Turkish organizations. In the Lithuanian and Polish organizations, the influence of intrinsic motivation on knowledge sharing could not be detected, as only the influence of trust and job design was perceived. The results of the research have also shown the influence of age and education on knowledge sharing. This master’s thesis serves as an incentive for further exploration of knowledge sharing in organizations and explains important recommendations that can be used in practice.
