Abstract
Povzetek
Organizacijska in institucionalna ozaveščenost, pozornost in prepoznavanje problema igrajo ključno vlogo pri spodbujanju dobrega počutja medicinskih sester. Spodbujanje avtonomije, zagotavljanje ustreznih virov in podpornega osebja ter ustvarjanje sodelovalnega delovnega okolja lahko pozitivno vplivajo na zadovoljstvo in dobro počutje zaposlenih. Magistrsko delo preučuje podporo, ki jo organizacije nudijo medicinskim sestram pri preprečevanju in obvladovanju izgorelosti. Cilj raziskave je oceniti učinkovitost trenutnih podpornih ukrepov in predlagati izboljšave. Rezultati ankete med diplomiranimi medicinskimi sestrami so pokazali nezadovoljstvo z obstoječimi oblikami podpore, ki so preveč splošne in nezadostne. Pomanjkanje dolgoročne podpore, omejena dostopnost do psihološkega svetovanja in nezadostno prepoznavanje subtilnih znakov izgorelosti so bili glavni problemi. Intervjuji so potrdili kvantitativne ugotovitve in dodali vpoglede v težave, kot so nezadostna angažiranost vodstva in neučinkovito prepoznavanje subtilnih znakov izgorelosti. Pomanjkljiva promocija obstoječih programov in omejena dostopnost do svetovalcev so prispevali k večjemu stresu zaposlenih. Na podlagi ugotovitev raziskave priporočamo večjo individualno podporo z uvedbo stalnih svetovalcev in mentorjev, izboljšanje prepoznavanja znakov izgorelosti z implementacijo proaktivnega pristopa, večjo angažiranost vodstva, ki naj zagotovi osebno podporo zaposlenim, ter boljšo promocijo in prilagoditev obstoječih programov za duševno zdravje, da bi le-ti postali bolj prepoznavni in učinkoviti. Trenutni ukrepi za podporo medicinskim sestram niso dovolj učinkoviti. Potrebne so spremembe, ki vključujejo večjo angažiranost vodstva, boljšo prepoznavnost znakov izgorelosti in izboljšanje obstoječih programov.

Organizational and institutional awareness, attention, and recognition of the issue play a crucial role in promoting nurses' well-being. Encouraging autonomy, providing adequate resources and supportive staff, and creating a collaborative work environment can positively impact employee satisfaction and well-being. This master's thesis explores the support that organizations offer to nurses in preventing and managing burnout. The aim of the research is to assess the effectiveness of current support measures and propose improvements. The survey results among registered nurses revealed dissatisfaction with existing support measures, which were seen as too general and insufficient. The main problems identified were the lack of long-term support, limited access to psychological counseling, and inadequate recognition of subtle signs of burnout. Interviews confirmed the quantitative findings and provided insights into issues such as insufficient management engagement and ineffective recognition of burnout's early signs. Poor promotion of existing programs and limited access to counselors contributed to increased employee stress. Based on the research findings, we recommend greater individual support by introducing permanent counselors and mentors, improving the recognition of burnout signs through the implementation of a proactive approach, greater management involvement in providing personal support to employees, and better promotion and customization of existing mental health programs to make them more recognizable and effective. Current support measures for nurses are not sufficiently effective. Changes are needed that include increased management engagement, better recognition of burnout signs, and improvement of existing programs.
