Abstract

Magistrsko delo se osredotoča na kompleksno in aktualno problematiko neenakopravne zastopanosti žensk na vodilnih položajih v slovenskem zavarovalništvu. Kljub dejstvu, da ženske predstavljajo približno polovico delovno aktivnega prebivalstva v Sloveniji, še vedno zasedajo manjši delež najvišjih vodstvenih funkcij, kar kaže na ovire, ki omejujejo njihov karierni napredek. Predstavljen je družbeni in socialni položaj žensk ter njihov status v managementu, prednosti in slabosti ženskih voditeljic, razlike med moškimi in ženskimi stili vodenja, pri čemer je poudarek na dejstvu, da ženske pogosteje uporabljajo participativne, vključujoče in čustveno inteligentne pristope k vodenju. Kljub pozitivnim lastnostim ženske pogosto niso prepoznane kot primerne kandidatke za najvišje funkcije, saj nanje še vedno vplivajo spolni stereotipi in predsodki. Podrobno so predstavljene glavne karierne ovire žensk: spolni stereotipi in diskriminacija, težave pri usklajevanju zasebnega in poklicnega življenja, pomanjkanje mentorskih odnosov, spolno nadlegovanje, nižje plačilo za enako delo in pomanjkanje vzornic, vpliv materinstva, ki pogosto dodatno oteži karierni napredek, ter notranje ovire, kot so pomanjkanje samozavesti, perfekcionizem in strah pred neuspehom. Empirični del raziskave vključuje poglobljene polstrukturirane intervjuje z ženskami na vodilnih položajih v slovenskih zavarovalnicah ter kvantitativno analizo javno dostopnih podatkov o plačah članov uprav. Intervjuvanki Nada Klemenčič in Vanja Hrovat podajata osebna pričevanja o svoji karierni poti, izzivih, s katerimi sta se soočali, in strategijah, ki so jima pomagale premagati ovire. Analiza plač razkrije pomembne razlike v bruto in variabilnih prejemkih med ženskami in moškimi na primerljivih vodstvenih položajih v slovenskih zavarovalnicah, Zavarovalnici Triglav, d. d. in Vzajemni, zdravstveni zavarovalnici, d. v. z. Na osnovi ugotovitev so predlagani ukrepi za izboljšanje enakosti spolov v zavarovalniškem sektorju, med drugim: uvedbo mentorskih programov za ženske, promocijo vključujoče organizacijske kulture, ukrepe za boljše usklajevanje dela in zasebnega življenja, transparentno plačno politiko ter odpravo diskriminatornih praks pri napredovanju.

Secondary abstract: The master's thesis focuses on the complex and timely issue of gender imbalance in leadership positions within the Slovene insurance industry. Despite the fact that women make up approximately half of the working population in Slovenia, they remain significantly underrepresented in top executive roles, indicating the presence of structural and cultural barriers that hinder their career advancement. The thesis presents the social and professional status of women, outlines the advantages and disadvantages of female leadership, and highlights the differences between male and female leadership styles. Special emphasis is placed on the tendency of women to adopt participative, inclusive, and emotionally intelligent leadership approaches. However, despite these positive qualities, women are often not recognized as suitable candidates for top leadership roles, largely due to persistent gender stereotypes and biases. The thesis thoroughly examines the main career obstacles women face: gender stereotypes and discrimination, challenges in balancing work and private life, lack of mentoring relationships, sexual harassment, unequal pay for equal work, absence of female role models, and the impact of motherhood, which often adds complexity to career progression. It also explores internal barriers such as lack of self-confidence, perfectionism, and fear of failure. The empirical part of the research includes in-depth semi-structured interviews with women in senior management positions within Slovene insurance companies, alongside a quantitative analysis of publicly available data on executive compensation. Interviewees Nada Klemenčič and Vanja Hrovat provide personal insights into their career journeys, the challenges they encountered, and the strategies that helped them overcome those barriers. The salary analysis reveals significant differences in both fixed and variable compensation between male and female executives in Slovene insurance companies, specifically Zavarovalnica Triglav d. d. and Vzajemna, zdravstvena zavarovalnica d. v. z. Based on the findings, the thesis proposes several measures to enhance gender equality in the insurance sector, including the introduction of mentoring programs for women, the promotion of inclusive organizational culture, improved work-life balance initiatives, the implementation of transparent pay structures, and the elimination of discriminatory promotion practices.
