Povzetek
Organizacijska klima, zadovoljstvo in zavzetost zaposlenih so vsi zelo dobro individualno raziskani pojmi. Težava nastane le ob njihovem medsebojnem povezovanju, saj nobenemu izmed omenjenih pojmov ne moremo pripisati enotne opredelitve, ki bi jasno določila mejo med njimi. O izrednem zanimanju in pomembnosti pojmov priča tudi veliko število raziskav, ki vključujejo različne vprašalnike, s katerimi omenjene pojme laže analiziramo. Glavni namen diplomskega dela je bil ugotoviti vpliv organizacijske klime na zadovoljstvo in zavzetost zaposlenih v izbrani organizaciji. Ob tem smo izbrani organizaciji želeli pomagati tudi pri iskanju ustreznih ukrepov, s katerimi se bosta povečala tako zadovoljstvo kot tudi zavzetost zaposlenih. Cilji dela so bili vezani na čim bolj natančno analiziranje organizacijske klime z vsemi njenimi dimenzijami. Pri tem smo želeli ugotoviti tudi, ali se zadovoljstvo zaposlenih pojavlja kot posredni (mediaren) vpliv med pojmoma organizacijske klime in zavzetostjo zaposlenih. Podatke smo zbrali s pomočjo sestavljenega vprašalnika, ki je izhajal iz vprašalnika SiOK ter vprašalnika Gallup. Glede na namen in cilje smo preverjali tri hipoteze, ki smo jih v samem zaključku dela tudi potrdili. V prvi hipotezi smo predpostavili pozitivni vpliv organizacijske klime na zadovoljstvo zaposlenih, v drugi hipotezi smo predpostavili pozitiven vpliv organizacijske klime na zavzetost zaposlenih, v zadnji pa smo predpostavili, da ima zadovoljstvo zaposlenih posredni (mediaren) vpliv na zavzetost zaposlenih. Vpliv med pojmi smo analizirali z regresijsko analizo, še prej pa smo s pomočjo faktorske analize začetne dimenzije (klime, zadovoljstva in zavzetosti) preoblikovali in tako dobili model dimenzij, ki nam je omogočal lažje analiziranje vpliva med pojmi.

The organizational climate, satisfaction and engagement of employees in the various organisations are the terms which have already been well researched individually. The problem occur when we try to mutually link this terms, as we could not attribute to any of the terms uniform definition which would define clear boundary between them. Numerous researches, which include different questionnaires for easier analysis of above mentioned terms, are the proof of how interesting and important these terms really are. The main purpose of this dissertation is to establish the impact of organizational climate on the satisfaction and engagement of employees in particular organisation. In this respect, we tried to help selected organisation in finding the suitable measures to raise the satisfaction and engagement of the employees. The dissertation objectives have been bound to analyse the working atmosphere with all its dimensions as precise as possible. By this, we also tried to establish if the employees satisfaction occur as indirect (mediate) impact between the terms of organizational climate and employees engagement. We gathered data through combined questionnaire, which resulted from SiOK questionnaire and the Gallup questionnaire. According to the purpose and objectives we examined three hypothesises, which have been confirmed in the conclusion of the dissertation. In the first hypothesis we presumed positive impact of organizational climate on employee satisfaction. In the second hypothesis we presumed positive impact of organizational climate on employee engagement. In the last, third hypothesis we presumed that the employees satisfaction has indirect (mediate) impact on the employees engagement. We analysed the impact between the terms with the multiple regression analysis after we used Factor analysis, by which we transformed starting dimensions (climate, satisfaction and engagement) into the model of dimensions by which we could easier analyse the impact between the terms. |
