Povzetek

V magistrskem delu je rdeča nit doseganje dobrega počutja zaposlenih. Svoj fokus smo usmerili na stres in kakšne posledice slednji povzroča na zaposlene ter na organizacijo, raziskovali smo metode za doseganje dobrega počutja, posebno pozornost pa smo namenili mediaciji v poslovnem okolju ter učinku slednje na zaposlene in podjetja. Tako smo prvi del magistrske naloge posvetili raziskovanju sprožilcev stresa, saj je to prvi korak do razumevanja tega v delovnem okolju organizacije. Posvetili smo se tudi odzivu zaposlenih na stres ter simptomom, ki jih odražajo posamezniki, ki doživljajo stresne dogodke. Največji poudarek tega poglavja pa je bil na posledicah stresa za organizacijo, saj smo želeli ugotoviti, ali in pa kako vpliva na samo poslovanje podjetij. Izpostavili smo tri ključna področja, kjer se posledice odražajo, in sicer na uspešnosti, sodelovanju in seveda na področju stroškov. V okviru tega smo se razpisali tudi o absentizmu in prezentizmu. Dobro počutje zaposlenih v organizaciji je ključno za uspešno in optimalno poslovanje. Preplet zadovoljstva v zasebnem življenju in zadovoljstva na področju kariere se oblikuje pod vplivom vzročnih dejavnikov – delovni pogoji, osebnostne lastnosti posameznika in poklicni stres − ter se kasneje odraža v posledicah, ki so lahko tako na ravni posameznika kot tudi na ravni organizacije. Poleg grafične ponazoritve je v delu še spremno besedilo, ki obširneje objasni preplet počutja posameznikov oziroma zaposlenih. Želja vsake organizacije pa je ne nazadnje uspešno poslovanje, ravno iz tega naslova pa so se začele oblikovati tako imenovane metode, ki skrbijo za dosego dobrega počutja posameznikov v organizacijah. Za celovito razumevanje je treba omeniti tudi organizacijsko klimo, ki je ključna pri doseganju in ohranjanju konkurenčne prednosti organizacij v poslovnem okolju. Omenjeno ustvarjajo zaposleni, dobro organizacijsko klimo pa lahko ustvarijo le, če so njihove potrebe zadovoljene in so srečni, zato se v nalogi posvetimo tudi potrebam zaposlenih, katerih hierarhijo s pomočjo Maslowa tudi grafično ponazorimo. Za dosego dobrega počutja je potrebna zadovoljitev več aspektov – fizičnega in finančnega aspekta, zadovoljitev na mentalni ravni ter socialna zadovoljitev potreb posameznika. Kot omenjeno, je zaradi želje po izboljšanju počutja zaposlenih nastalo veliko različnih metod, v tem magistrskem delu pa podrobneje obravnavamo mediacijo v organizaciji. Predvsem nas zanima doprinos, ki ga ustvari tako za zaposlene kot tudi za samo organizacijo. Poleg primarnega namena – reševanja konfliktov ima mediacija tudi sekundarne namene – izboljšanje odnosov med udeleženci, vse skupaj pa blagodejno vpliva na delovanje organizacije in posledično na njeno poslovanje. Odkrivamo tudi različna področja, kje v organizacijah lahko uporabimo mediacijo in kdo so ključni akterji. Kot dokaz, da gre za učinkovito metodo, smo izpostavili primere dobre prakse. V zadnjem delu pa smo uporabili pridobljeno znanje in oblikovali enostaven model implementacije mediacije v organizacijo, ki pa bi se z dodatnimi dodelavami lahko oblikoval v uporaben model, ki bi bil v pomoč vsem organizacijam, ki bi se odločile, da želijo v svoje organizacije vključiti ta uporabni in učinkoviti model za doseganje dobrega počutja njihovih zaposlenih.

Sekundarni povzetek: The focus of this master’s thesis is the achievement of employee well-being. We focused on stress and the consequences of it on employees and the organisation, we researched methods for achieving well-being, and we paid special attention to the mediation process in business environment and the effect of the latter on employees and companies. The first part of this master's thesis was devoted to researching stress triggers, as this is the first step towards understanding it in the organization's working environment. We also focused on employees' response to stress and manifested symptoms by individuals experiencing stressful events. However, the biggest focus of this part was on the consequences of stress for the organisation, because we wanted to find out whether and how it affected the business itself. We have highlighted three key areas where the consequences are observed, namely performance, cooperation and, of course, cost. In this context, we also talked about absenteeism and presenteeism. The organization's employees’ well-being is key for a successful and optimal business performance. The interplay of satisfaction in private life and career satisfaction is formed under the influence of causal factors – working conditions, individual personality traits and professional stress – and is later mirrored in the consequences that can be observed both at the individual and organisational level. In addition to the graphic presentation of the interplay between the individual well-being and well-being of employees, the work contains accompanying text, which broadly elaborates on this subject. The desire of each organisation is, after all, a successful business, and it is precisely because of this that the so-called methods have begun to be developed, which aim to ensure the well-being of individuals in said organisations. For a comprehensive understanding, it is also worth mentioning the organisational climate, which is crucial in achieving and maintaining the competitive advantage of organisations in the business environment. This is created by employees, and they can only create a good organisational climate if their needs are satisfied and they are happy – so, we also focus on the needs of employees, which are graphically presented with Maslow’s model of hierarchy of needs. To achieve employee well-being, it is necessary to satisfy several aspects – physical and financial aspects, satisfaction at the mental level and social satisfaction of the individual’s needs. As mentioned, the desire to improve the well-being of employees has created many different methods, and in this master’s thesis’ following section we discuss in more detail the mediation in organisations. We are particularly interested in the contribution it generates for both employees and the organisation itself. In addition to the primary purpose – conflict resolution, mediation also has secondary purposes – the improvement of relations between participants, all of which have a beneficial effect on the functioning of the organisation and, consequently, its operations. We also discover different areas of where mediation can be used in organisations and who are the key players. As evidence of the method’s effectiveness, we have highlighted some examples of good practice. In the last part, we used the knowledge gained and designed a simple model of mediation’s implementation into an organisation, this could be further developed and improved into a useful and effective model that would help all organisations that decide that they wish to incorporate it into their organisations to achieve the well-being of their employees.
