Povzetek
V magistrski nalogi je predstavljena teorija o organizacijski klimi, zadovoljstvu zaposlenih in rednih letnih razgovorih, kakor tudi analiza zadovoljstva zaposlenih ter njihov pogled na uvedbo nove oblike komunikacije v podjetju Pro-Klima, d. o. o.
Teoretični del zajema terminologijo na področju organizacijske klime, kakor tudi na področju zadovoljstva zaposlenih. Sledi teorija o rednih letnih razgovorih, in sicer v povezavi z zadovoljstvom zaposlenih in komunikacijsko klimo. Opisali in predstavili smo namen in cilj rednih letnih razgovorov, način izvedbe in potek le-teh.
Teoretičnemu delu sledi predstavitev podjetja Pro-Klima, d. o. o., kjer premalo pozornosti namenjajo upravljanju delovne uspešnosti, motivaciji zaposlenih, razvoju človeškega in intelektualnega potenciala, saj kadrovska politika in ukrepi poslovnih dejavnosti podjetja niso povezani oziroma usklajeni pri uresničevanju skupnih ciljev. Dejstvo je, da je komunikacija med nadrejenimi in njihovimi zaposlenimi neustrezna, zato se odgovorni zavedajo nujnosti uvedbe rednega letnega razgovora, ki je zagotovo eno izmed najbolj uporabnih in pomembnih orodij sodobnega vodenja.
V raziskovalnem delu so predstavljeni rezultati raziskave mnenja zaposlenih o rednih letnih razgovorih, organizacijski klimi in zadovoljstvu zaposlenih v podjetju Pro-Klima, d. o. o. Raziskava — v kateri so sodelovali vsi zaposleni, in sicer 102 zaposlena — je pokazala, da v podjetju v precejšnji meri vlada nezadovoljstvo, zaposlenim posledično pada motivacija. Notranji odnosi so slabi in lahko rečemo, da je organizacijska klima izrazito neugodna, zato so nujno potrebne radikalne spremembe na področju kadrovskega managementa oziroma upravljanja s kadrovskimi viri.
Na podlagi raziskave sta v magistrski nalogi za področja dimenzij organizacijske klime in zadovoljstva zaposlenih podani konstruktivna kritika in konkretni predlogi. Slednji vodstvu predstavljajo smernice pred oblikovanjem načrta za uvedbo rednega letnega razgovora, za katerega je — kar je ključnega pomena — pripravljen natančen tehnični načrt za samo izvedbo. Predvsem z polformalno, sproščeno in demokratično komunikacijo med zaposlenim in neposredno nadrejenim naj bi se v bodoče oblikovali vsi temelji za izboljšanje posameznika, dela, rezultatov, delovnega mesta, kakor tudi organizacije kot celote.

In this master script the theory is presented concerning organisational climate, employee satisfaction and regular annual appraisals as well as employee satisfaction analysis and their view on introduction of the new communication process in Pro-Klima d.o.o., company.
Theoretical part of the script defines organisational climate as well as employee satisfaction terminology. Further theory concerning regular annual appraisals is described in connection with employee satisfaction and communicational climate. We have presented the goal and objective of regular annual appraisals, their implementation and their execution.
After theoretical part of the script the company Pro-Klima d.o.o. is presented. In this company the attention for operational performance, employee motivation and personal and intellectual development is lacking as HR policy and company business activities are not connected and coordinated in achievement of overall objectives. It is a fact that the communication between (executive) management and employees is inadequate. Therefore the responsible management is aware of the necessity of annual appraisals introduction, being one of the most useful and important tools of modern leadership.
In the research part of the script results are presented on employee opinion concerning regular annual appraisals, organisational culture and employee satisfaction in Pro-Klima d.o.o. The research which encompassed all 102 employees has shown that the satisfaction is rather low which leads to motivation decrease. Internal relationships are bad and it may be said that the organisational climate is highly unfavorable, therefore radical changes in personnel management and resource management in general are necessary.
Based on the research this script gives constructive criticism as well as concrete proposals in the field of organisational climate and employee satisfaction. These proposals present guidelines for the leadership to be used before the design of the plan for regular annual appraisal introduction for which — and this is essential — detailed technical plan for implementation has been prepared. In future the foundation for improvement of individuals, performance, results, working space as well as overall organization should be formed mainly by semi-formal, relaxed and democratic communication between employee and direct supervisor. |
