Abstract
Kadrovska situacija v socialnovarstvenih zavodih v Sloveniji je trenutno v izredno nezavidljivi situaciji. Soočamo se s pomanjkanja kadra v takšnih razsežnostih, da so socialnovarstveni zavodi primorani zmanjševati število stanovalcev, kar negativno vpliva na kakovost življenja starostnikov. Mlajši zaposleni odhajajo na lažja delovna mesta, starejši zaposleni zaradi izgorelosti v bolniški stalež. Kakovost obravnav stanovalcev se znižuje, ob tem pa je prisotno tudi močno nezadovoljstvo zaposlenih z delovnimi pogoji.
V teoretičnem delu magistrske naloge smo s pregledom strokovne in znanstvene domače in tuje literature opredelili vodenje, sestavine vodenja, zbrali nekaj lastnosti dobrih vodij in razlogov za vodenje. Nadalje smo zbrali nekaj najpogostejših teorij in stilov vodenja, opisali proces vodenja in predstavili vpliv vodenja na zadovoljstvo zaposlenih. V empiričnem delu magistrske naloge smo z uporabo anonimnega vprašalnika iskali odgovore na raziskovalna vprašanja, ki smo si jih zastavili, in sicer:
• Kateri stil vodenja prevladuje v socialno varstvenem zavodu?
• Kateri stil vodenja je najprimernejši v socialnovarstvenem zavodu?
• Katere so lastnosti vodje, ki bi si jih podrejeni želeli?
• Ali stil vodenja vpliva na zadovoljstvo zaposlenih v socialnovarstvenem zavodu?
Analize in grafe smo predstavili v tabelah in s slikami s pomočjo uporabe računalniškega programa Microsoft Excel in SPSS.
Rezultati so pokazali, da v izbranem socialnovarstvenem zavodu prevladuje transformacijsko vodenje. Prav tako se je izkazalo, da je transformacijsko vodenje najprimernejši stil vodenja v socialnovarstvenem zavodu. Odločnost, zanesljivost in poštenost so lastnosti vodje, ki jih podrejeni pri vodji postavljajo v ospredje. Pri raziskovanju vpliva stila vodenja na zadovoljstvo zaposlenih smo presenetljivo prišli do rezultata, da obstaja šibka povezanost oziroma smo z nadaljnjimi regresijskimi metodami analize prišli do rezultata, da niti transformacijsko niti avtoritarno vodenje nima vpliva na zadovoljstvo zaposlenih v socialnovarstvenem zavodu.

Management styles and employee satisfaction in public social protection institutions |

Personnel situation in care homes in Slovenia is momentarily in a very precarious situation. We are coping with the lack of personnel to such a degree that care homes are forced to reduce the number of residents, which negatively influences the residents’ quality of life. Younger employees are leaving for easier jobs, while older ones are due to burnout taking a sick leave. The quality of residents’ treatment is decreasing with which we also witness a strong dissatisfaction of employees with the working conditions.
In the theoretical part of the master’s thesis, we, with the examination of academic domestic and foreign literature, defined leadership and what leadership is composed of, and gathered a few characteristics of good leaders and reasons to become leaders. Further on, we compiled a few most common theories and leadership styles, described the leadership process and presented the influence of leadership on the employee satisfaction. In the empirical part of the thesis, we, by using an anonymous questionnaire, searched for answers on research questions we posed to ourselves, namely:
• What leadership style is predominant in the care home?
• Which leadership style is the most appropriate for a care home?
• What are the leadership qualities the subordinates would wish to see?
• Is the leadership style influencing the employee satisfaction in a care home?
The analyses and graphs were presented with tables and images using the computer programmes Microsoft Excel and SPSS.
The results have shown that in the chosen care home transformative leadership is predominant. It also turned out that transformative leadership is the most appropriate leadership style in the care home. Decisiveness, reliability, and honesty are the leadership qualities the subordinates are emphasising most. By examining the influence of leadership style on the employee satisfaction, we surprisingly came to the result that there is a weak connection, or that, using further regression analysis methods, we reached the result that neither transformative not authoritarian leadership has influence on the employee satisfaction in a care home. |
