Povzetek
Doktorska disertacija je razdeljena na tri glavne dele, in sicer na teoretični del, empirični del in zaključni del. V teoretičnem delu smo z namenom predstavitve področja analizirali obstoječo literaturo in predhodne raziskave ter opisali vse proučevane koncepte, to je usklajevanje dela in družine, ter vse tri ravni, ki vplivajo na usklajevanje (posameznik, organizacija in država), zadovoljstvo z življenjem in delom ter zavzetost. V drugem, empiričnem delu smo na osnovi pregleda literature postavili izhodiščni model in izvedli raziskavo med zaposlenimi v slovenskih podjetjih, katere cilj je bil postaviti celovit model, ki bo pojasnil vpliv dejavnikov na vseh treh ravneh (posameznik, organizacija, država) na usklajevanje dela in družine, ter povezavo z zavzetostjo pri delu. Raziskavo smo izvedli v obliki študije primera. Pripravili smo kvotni vzorec glede na velikost podjetja, pri čemer smo zaradi preobsežnosti števila podjetij izločili mikropodjetja. V raziskavo smo tako vključili pol odstotka vseh podjetij v Sloveniji, kar pomeni 2 veliki, 10 srednjih in 38 malih podjetij, pri čemer smo se pri velikih in srednjih omejili na proizvodna podjetja. V raziskavo so bili vključeni vsi zaposleni v teh podjetjih, od katerih je anketni vprašalnik skupaj v celoti izpolnilo 343 zaposlenih. Po izvedeni raziskavi smo s pomočjo metode SEM in drugih statističnih analiz preverili povezave med proučevanimi koncepti v našem modelu. V tretjem delu doktorske disertacije smo kot rezultat raziskave in analize podatkov izdelali končni model vpliva usklajevanja dela in družine na zavzetost zaposlenih ter razložili rezultate.
V raziskavi smo ugotovili, da na usklajevanje dela in družine pomembno vplivajo dejavniki na ravni posameznika (osebnost, podpora partnerja in otroci), organizacije (zahtevnost dela, podpora vodstva in sodelavcev, družini prijazni ukrepi) in države (zadovoljstvo z materinskim in očetovskim dopustom ter posameznikova percepcija podpore države). Ugotovili smo tudi, da usklajevanje dela in družine pomembno vpliva na zadovoljstvo posameznika pri delu in v še večji meri na zadovoljstvo v življenju. Zadovoljstvo pri delu in v življenju sta medsebojno pozitivno povezana. Ugotovili smo tudi, da usklajevanje dela in družine pozitivno vpliva na zavzetost zaposlenih pri delu, kar je bila glavna teza naše doktorske disertacije, na zavzetost pri delu pa pozitivno vpliva tudi posameznikova percepcija podpore organizacije pri usklajevanju dela in družine. Poleg tega pa na zavzetost posameznika pri delu pozitivno vplivata tudi zadovoljstvo pri delu in zadovoljstvo v življenju. S pomočjo analize predhodne literature in rezultatov lastne raziskave smo dokazali pomembne povezave med vsemi proučevanimi koncepti. Dodano vrednost doktorske disertacije pa poleg izdelanega modela predstavljajo tudi sklepne ugotovitve, ki ponujajo tako možnosti za nadaljnje raziskovanje kot tudi praktično vrednost za podjetja.
Oblikovani končni model predstavlja celovit in razširjen model, ki povezuje štiri pomembne koncepte: usklajevanje dela in družine, zadovoljstva pri delu in z življenjem ter zavzetost posameznika pri delu. Dodana znanstvena vrednost doktorske disertacije je interdisciplinarni pristop proučevanja, ki zajema tako kadrovski kot psihološki vidik proučevanja obravnavane problematike. Glavni znanstveni prispevek je torej izdelan celovit model, ki vključuje vse segmente in je zapolnil vrzel v znanstveni literaturi ne le v Sloveniji, temveč tudi v svetu. Rezultati doktorske disertacije imajo tudi praktično vrednost, saj model organizacijam ponuja vpogled v to, kako lahko ukrepi podjetja, ki pomagajo zaposlenemu usklajevati delovno in družinsko življenje in ob tem upoštevajo potrebe in želje zaposlenih, pripomorejo k večji zavzetosti zaposlenih na delovnem mestu ter s tem dosežejo cilj, h kateremu stremijo vsa podjetja – to sta večji dobiček in večja konkurenčnost na trgu.

Influence of work-family balance of employees' engagement at work |

The doctoral dissertation is divided into three main parts, namely the theoretical part, the empirical part and the final part. In the theoretical part, we have analyzed the existing literature and previous research in order to present the subject area. We described all the concepts studied, namely work-family balance and all three levels that influence the balance (individual, organization and state), life and job satisfaction and work engagement. In the second, empirical part, we developed six hypotheses and a basic model on the basis of the literature research. A survey of employees in Slovenian companies was conducted in order to create a comprehensive model that would explain the influence of factors at all three levels (individual, organization, state) on the work-family balance and the relationship with work engagement. The research was conducted in the form of a case study. A quota sample was formed according to the size of the company, and due to the large number of companies, we eliminated micro-enterprises. Thus we included half a percent of all enterprises in Slovenia, i.e. 2 large, 10 medium-sized and 38 small enterprises, with large and medium-sized enterprises being limited to manufacturing enterprises. All employees of these companies were included in the survey, of which 343 employees completed the questionnaire. Following the survey, we used the SEM methodology and other statistical analyzes to verify the links between the concepts examined in our model. In the third part of the thesis, as a result of the research and data analysis, the final model of the effects of work-family balance on employee engagement and the interpretation of the results will be developed.
The results of the study show that work-family balance is significantly influenced by factors at the level of the individual (personality, partner support and children), the organization (complexity of work, leadership and support of employees, family-friendly policies and practices) and the state (satisfaction with maternity and paternity leave and the perception of state support by the individual). We have also found that work-family balance has a significant impact on individual job satisfaction and even more on life satisfaction. Job and life satisfaction are positively correlated. We also found that the compatibility of work and family has a positive effect on the work engagement, which was the main thesis of our dissertation. Work commitment is also positively influenced by the way individuals perceive the organization's support in work-family balance. Furthermore, the job engagement of the individual is also positively influenced by job satisfaction and life satisfaction. By analyzing the previous literature and the results of our own research, we have shown significant correlations between all the concepts studied. The added value of the dissertation, in addition to the model created, is the conclusion, which offers both opportunities for further research and practical benefits for companies.
The resulting final model is a comprehensive and expanded model that integrates four important concepts: work- family balance, job and life satisfaction and work engagement. The scientific added value of a dissertation consists in an interdisciplinary study approach that covers both the HRM and the psychological aspects of the problem study. Therefore, the most important scientific contribution is a comprehensive model that includes all segments and fills the gap in the scientific literature not only in Slovenia but also in the world. The results of the doctoral thesis are also of practical value, as the model provides organizations with insights into how operational measures that help employees to reconcile work and family life while taking into account the needs and wishes of the employees can help to increase employee engagement in the workplace and achieve the goal that all companies strive for - higher profits and greater competitiveness on the mar |
