Povzetek

Magistrsko delo obravnava organizacijsko klimo v zdravstveni organizaciji, in sicer v Zdravstvenem domu Ljubljana, enoti Šiška. Organizacijska klima je ključni dejavnik, ki vpliva na zadovoljstvo zaposlenih, kakovost dela in uspešnost organizacije. V strokovnem delu je poudarjen pomen vodenja, medosebnih odnosov, komunikacije, motivacije in nagrajevanja pri oblikovanju delovnega okolja, ki spodbuja zavzetost zaposlenih. Cilj raziskave je bil ugotoviti trenutno stanje organizacijske klime in zadovoljstva zaposlenih ter predlagati ukrepe za izboljšanje. Raziskava je bila izvedena z validiranim anketnim vprašalnikom, s katerim so bile analizirane ključne dimenzije organizacijske klime: vodenje, notranja komunikacija, odnosi med zaposlenimi, motivacija, inovativnost, pripadnost organizaciji in nagrajevanje. Rezultati raziskave so pokazali, da zaposleni v ZD Ljubljana, enoti Šiška, zaznavajo pozitivne vidike glede pripadnosti organizaciji in odnosih s sodelavci, pa vendar so izpostavili potrebo po izboljšanju komunikacije med zaposlenimi in vodstvom ter večjemu priznavanju njihovega dela. Raziskava je prav tako potrdila, da organizacijska klima pomembno vpliva na zavzetost in uspešnost zaposlenih ter njihovo splošno zadovoljstvo na delovnem mestu. Na osnovi rezultatov so predlagani ukrepi za izboljšanje organizacijske klime, kot so večja transparentnost v komunikaciji, boljše nagrajevanje zaposlenih, večje vključevanje zaposlenih v proces odločanja in spodbujanje inovativnosti. Ključna ugotovitev raziskave je, da pozitivna organizacijska klima ne vpliva le na dobro počutje zaposlenih, temveč tudi na kakovost zdravstvenih storitev, ki jih nudijo pacientom. Zaključek magistrskega dela poudarja, da je organizacijska klima v zdravstvenih ustanovah dinamičen in večplasten proces, ki zahteva kontinuirano spremljanje in prilagajanje organizacijskih praks, da bi zagotovili optimalno delovno okolje in visoko raven kakovosti zdravstvenih storitev.

Sekundarni povzetek: The master's thesis deals with the organizational climate in a healthcare organization, specifically in the Ljubljana Health Center, Šiška unit. Organizational climate is a key factor affecting employee satisfaction, work quality and organizational performance. The assignment emphasizes the importance of leadership, interpersonal relationships, communication, motivation and rewards in creating a work environment that encourages employee engagement. The aim of the research was to determine the current state of the organizational climate and employee satisfaction and to propose measures for improvement. The research was carried out with a validated survey questionnaire, which was used to analyze the key dimensions of the organizational climate: leadership, internal communication, relations between employees, motivation, innovation, belonging to the organization and rewards. The results of the survey showed that the employees of ZD Ljubljana, unit Šiška, perceive positive aspects in belonging to the organization and relations with colleagues, but they pointed out the need to improve communication between employees and management and to give greater recognition to their work. The research also confirmed that the organizational climate has a significant impact on the commitment and performance of employees and their general satisfaction at the workplace. Based on the results, measures are proposed to improve the organizational climate, such as greater transparency in communication, better rewarding of employees, greater involvement of employees in the decision-making process and promotion of innovation. The key finding of the research is that a positive organizational climate not only affects the well-being of employees, but also the quality of health services provided to patients. The conclusion of the master's thesis emphasizes that the organizational climate in healthcare institutions is a dynamic and multifaceted process that requires continuous monitoring and adaptation of organizational practices in order to ensure an optimal working environment and a high level of quality of healthcare services.
