Povzetek
Pandemija COVID-19 je prinesla številne spremembe delovnega procesa, med drugim tudi obsežno uvedbo dela od doma. Usklajevanje delovnega in družinskega življenja v takih izrednih razmerah postane izziv, saj pogosto pride do brisanja meje med delom in družino.
Magistrsko delo vsebuje teoretični in empirični del. V teoretičnem delu smo izvedli analizo in sintezo obstoječe literature, kjer smo obravnavali dejavnike na ravni posameznika, organizacije in države, ter vpliv dela od doma, še posebej v kontekstu pandemije COVID-19. Osredotočali smo se predvsem na prednosti in slabosti dela od doma in vpliv pandemije na usklajevanje dela in družine. V empiričnem delu smo izvedli raziskavo, da bi pridobili vpogled v dejavnike, ki vplivajo na usklajevanje dela in družinskega življenja pri delu od doma, ter skušali razumeti, kako so se zaposleni spopadali s tem izzivom v času pandemije. Anketni vprašalnik je v celoti izpolnilo 176 zaposlenih, vključeni so bili tisti, ki so delali od doma, in tudi tisti, ki niso.
V raziskavi smo ugotovili, da so tisti, ki so delali od doma, imeli manj težav z usklajevanjem dela in zasebnega življenja, kar je bila predvsem posledica bolj uravnoteženega službenega in zasebnega življenja, kot tisti, ki od doma niso delali, kar lahko prepoznamo kot glavno prednost dela od doma. Ugotovili smo, da spol in partnerjeva podpora nista bila pomembna dejavnika, ki bi vplivala na usklajevanje dela in družine pri delu od doma med pandemijo COVID-19. Na usklajevanje dela in družine je negativno vplivalo število mladoletnih otrok, medtem ko sama prisotnost otrok ni imela pomembne vloge. Raziskava prav tako kaže, da so organizacije med delom od doma zaposlenim nudile podporo pri usklajevanju dela in družine.
Praktične implikacije so pomembne za posameznika in organizacijo. Priporočamo, da si zaposleni, predvsem tisti z majhnimi otroki, postavijo jasno razmejitev med časom, ki ga namenjajo delovnim obveznostim, in časom, ki ga posvetijo družini, ter si uredijo ločen delovni prostor. Oblikujejo naj urnik, ki natančno opredeljuje čas za delo in čas za družino. Organizacijam pa svetujemo, da zagotovijo fleksibilne delovne pogoje, saj to olajša usklajevanje dela in družine. Prav tako je pomembno, da organizacije zaposlenim nudijo podporo z oblikovanjem družini prijazne politike.

Impact of work from home during the COVID-19 pandemic on the work-family balance |

The COVID-19 pandemic introduced numerous changes to work processes, including the widespread adoption of working from home. Achieving work-family balance becomes a challenge in such emergency situations, as the boundaries between work and family life are often blurred.
The thesis comprises a theoretical and an empirical part. In the theoretical part, we analysed and synthesised existing literature, examining individual, organisational and country-level factors, as well as the impact of working from home, particularly in the context of the COVID-19 pandemic. We specifically focused on the advantages and disadvantages of working from home and the pandemic's impact on work-family balance. In the empirical part, we conducted a survey to gain insights into the factors influencing work-family balance in home-based work and to understand how employees coped with this challenge during the pandemic. The questionnaire was fully completed by 176 employees, including both those who worked from home and those who did not.
In our survey, we found that those who had worked from home experienced fewer work-life balance problems, mainly due to a better work-life balance, compared to those who did not work from home. This can be identified as a major advantage of working from home. We also found that gender and partner support were not significant factors influencing work-family balance when working from home during the COVID-19 pandemic. The number of minor children negatively impacted work-family balance, whereas the mere presence of children did not have a significant effect. The survey further indicates that organisations provided support to employees in balancing work and family responsibilities while working from home.
The practical implications are important for both the individual and the organisation. We recommend that employees, especially those with small children, make a clear distinction between time spent on work commitments and time spent with family, and set up a separate workspace. They should establish a schedule that clearly defines time for work and time for family. Organisations are also advised to provide flexible working conditions, as this facilitates balancing work and family. Additionally, it is important for organisations to support employees by developing family-friendly policies. |
